Abstract
Background: Classical work motivation theories, including McGregor's Theories X and Y and Ouchi's Theory Z, have shaped organizational psychology. However, globalization, technological change, workforce diversity, evolving employee expectations, and growing emphasis on employee wellbeing have revealed important gaps in existing motivational frameworks.
Objective: This paper develops Theory Alpha 2.0 as an integrative framework for understanding work motivation and organizational flourishing across diverse organizational and cultural contexts.
Methodology: A theory development approach using integrative conceptual synthesis was employed to examine and integrate insights from organizational psychology, positive psychology, occupational health psychology, organizational justice, systems thinking, leadership, and cross-cultural management.
Results: Theory Alpha proposes that organizational flourishing emerges through the interaction of four interconnected pillars: wellbeing, purpose, autonomy, and justice. It views motivation as a multidimensional systems process operating across individual, organizational, cultural, and structural levels. The framework further proposes reciprocal relationships in which supportive organizations promote employee flourishing, while flourishing employees strengthen organizational performance over time.
Conclusion: Theory Alpha provides a holistic and culturally inclusive framework for understanding work motivation. It offers practical guidance for leadership, human resource management, organizational policy, and future empirical research aimed at advancing sustainable organizational flourishing
